Abstract

The global expansion of virtual schools has created both opportunities and challenges in delivering quality online education, particularly during and after the Covid-19 pandemic. While transformational leadership is often considered effective for fostering vision, motivation, and innovation, its applicability to virtual contexts remains insufficiently understood. This study investigates the role of transformational leadership in managing virtual schools and enhancing organizational effectiveness, with specific attention to teacher motivation, student engagement, and school culture. A mixed-methods design was employed, combining survey data from 88 administrators and teachers in Jordan with interviews and open-ended responses. Quantitative analysis revealed that, although transformational leadership behaviors such as vision communication, individualized consideration, and intellectual stimulation were perceived positively, their statistical impact on teacher motivation and student achievement was negligible. Qualitative findings underscored persistent challenges in building relationships, cultivating culture, mentoring staff, and facilitating collaboration in remote environments, where transactional and technological demands often outweighed transformational practices. The results suggest that while transformational leadership remains valuable, it is insufficient on its own to drive effectiveness in virtual schools. Instead, hybrid leadership models that integrate transformational, transactional, and digital management approaches are needed. The study contributes to theory by highlighting the contextual boundaries of transformational leadership and offers practical recommendations for training principals in digital relationship-building, technology management, and hybrid leadership strategies. These insights provide a foundation for policymakers, practitioners, and scholars to strengthen leadership preparation and adapt educational practices to the evolving demands of online learning.
